Ketimpangan Beban Kerja–Honorarium dan Kinerja Pengurus PKK Desa: Peran Moderasi Motivasi Pelayanan Publik

This study examines the effect of workload-honorarium imbalance on the performance of Village Family Empowerment and Welfare (PKK) administrators and tests the moderating role of public service motivation (PSM). The study employs an explanatory quantitative framework among active Village PKK administrators in Semarang Regency, Indonesia. An initial model assessment was conducted using 350 analytical test cases to evaluate the measurement and moderation procedures prior to field verification. The measurement model shows satisfactory internal consistency (Cronbach's alpha = 0.897-0.931), composite reliability of 0.916-0.941, and AVE of 0.521-0.616. In the structural model, workload-honorarium imbalance negatively predicts performance (beta = -0.239; p < 0.001), PSM positively predicts performance (beta = 0.509; p < 0.001), and the interaction between imbalance and PSM is positive (beta = 0.202; p = 0.001), with R-squared = 0.283. Simple-slope analysis indicates that the negative effect of imbalance becomes weaker at higher levels of PSM. The findings provide an initial assessment of the proposed analytical model and should be confirmed using field observations before being interpreted as population-level evidence.
